From MD to Unicorn: A Cold Start Retrospective on Nurse Recruitment
Iman Abuzaid is a physician by training, but she raised $15 million for her nurse-recruitment platform Incredible Health. I get asked a lot: can this model be replicated? My answer is yes, but the bar is extremely high, and the key lesson isn’t to copy her post-funding expansion—it’s to learn how she survived.
The core logic is “trust arbitrage.” The hardest part of any recruitment platform is the cold start, especially on the B side. Generalist platforms like Indeed can’t reach nurses, who have exceptionally high trust requirements. Iman hasn’t practiced medicine, but she’s an MD with a family of physicians—that identity is the key that opens vertical communities.
Here’s how she did it, broken down into her three-step cold-start playbook:
- Step 1: Founder IP as endorsement. No ad spend. She leveraged her MD/MBA background to reach target nurses directly. The cost was minimal—mostly time and relationship maintenance.
- Step 2: Radical focus. She didn’t try to build “the healthcare version of LinkedIn”; she served nurses only. The high-value segments that generalist platforms ignore are exactly where vertical platforms survive.
- Step 3: Pivot from failure. Iman had previously failed at a startup, but after reviewing what went wrong, she precisely identified nurses’ unmet needs—and that insight drove Incredible Health’s breakout in 2019.
Here’s the biggest trap: The network effects in vertical recruitment are incredibly hard to ignite. If you lack deep vertical resources, don’t blindly copy this model. Once you raise capital and burn it to chase scale, an unhealthy LTV/CAC ratio will kill you fast.
What I’d do instead: Go deep on service quality—vetting, compliance support, and the like—rather than just mediating information. Also, build standardized trust mechanisms early; don’t rely too heavily on the founder’s personal brand, or trust will dilute once you scale.
Bottom line: this path suits founders who understand B2B services and have vertical-sector resources. Validate the health of a single-point model before talking about expansion.
